Reflecting on the Hiring and Onboarding Process Earlier this month, I received an offer and an "agreement letter" from a B2B company based in New York, USA, an established company (Let's call it Company X). However, after reflecting on my onboarding experience, I identified a few negatives that one might benefit from knowing: 1) Research about the Company Although Company X offers internships, it appears to consist primarily of interns and the CEO, with no significant mid-level management. Interns are required to photograph products with logos of Chinese products and edit out the original branding. Quantitative hiring targets for HR interns. This practice raises concerns about transparency and trustworthiness for potential clients. 2) Unpaid Internship While unpaid internships may be understandable in nonprofits, they are questionable in a profitable company. Interns are expected to work 20 hours per week, which legally resembles part-time employment according to the U.S. Department of Labor, suggesting it may not qualify for unpaid status. https://lnkd.in/gq4PrDx7 3) Company Culture Reviews on platforms like Glassdoor reveal a negative workplace culture. For instance, the company's team leaders are also interns, often only three weeks more experienced than new hires. Think about hiring a summer intern. Hiring an intern isn’t just good for them—it’s good for your business, your hiring pipeline, and your industry. But before reaching out to your favorite college’s career services office: 💠 Write a Detailed Job Description - Internships are real jobs, so treat them that way. Specify the role and your expectations. Establish measurable objectives if appropriate. - Pay them (yes, seriously) and clearly outline all pay and schedule details. Make sure to document remote vs. hybrid vs. in the office. - Be clear about whether the internship could lead to a full-time position. - Full stop here and take a minute to think: do you/does your business have the time to support an intern? If not, skip the rest and wait until next year. 💠 Set Your Hiring Criteria and Get Moving - Spell out the critical skills, college majors, or experience levels that are nice to have vs. need to have. - Know your obligations, too—will you need to sign off for college credit? Provide detailed feedback? What will you be on the hook for? - Contact career services by January and post openings by February. Most summer internships are locked down by April. 💠 Think Beyond College Students - Don’t overlook high schoolers, career changers, and workforce returners—they bring fresh ideas and great skills. - Go ahead and hire your friend’s nephew – if they fit the qualifications, there’s no reason to believe they’ll be any less conscientious than anyone else. In fact, the opposite may be true. 💠 Once You’ve Got Them... - Treat your intern like a real team member, not a temp. They’ll work harder, contribute more, and make a bigger, better impact. You'll also get a better sense of if you should invite them back. - Give them real projects that impact your business—in my case, market research, database management, leasing support, or commercial property analysis. No busy work or coffee fetching. - Assign a dedicated manager to keep them on track and maximize their contributions. - Pair them up with a junior team member for mentoring—it will help the intern learn and will help reinforce the junior team member’s skills, too. Why we stopped recruiting interns about 5 yrs ago, and why we are now restarting our internship program... For less than 30 or 50 member teams, at least in tech, there is absolutely no role called “intern”. Almost everyone is loaded with tasks and there is very limited bandwidth and infrastructure to guide and mentor interns. So, essentially everyone, including interns, are expected to learn super-fast and get hands-on from day 1. At some point, we realised this was too demanding an ask for some interns. They felt overwhelmed and there was very little we could do about it, how-much-so-ever we wanted to. So, we stopped hiring interns in around 2019, inspite of the fact that we’ve had some of the best and brightest and sharpest brains work with us between 2014 and 2019 - including rank # 1 of MH-CET. Over the past 5 years, Ascent has evolved as an organisation and we now have processes in place to mentor interns and give them enough time to up-skill, wherever required, and help them contribute to the organisation as well as achieve personal growth. We recently on-boarded interns for pre-sales roles and are happy with the mutually rewarding experience. This success encourage us to do more. We are now on-boarding interns for live projects in the pre-sales, sales and tech domains.
