JP Elliott, PhD interviews three legends of HR strategy and leadership development: Dave Ulrich Allan Church, Ph.D. and Bob Eichinger. I particularly enjoyed when Dave Ulrich "flipped the microphone" and asked JP why HR leaders struggle to follow evidence-based practices for talent management. The reasons they discussed all ring true to me: 1. Companies putting people in HR leadership positions who do not have expertise in talent management. This is common in companies that use HR leadership roles as rotational developmental assignments for high potential executives. 2. Turnover in leadership roles resulting in new execs abandoning existing practices that are working but have not yet reached fruition. Changing cultural habits related to talent management can take years, but execs feel pressured to do something visible in the short term to create a superficial impression of change. 3. The fact that much of the truly rigorous peer-review talent management research is inaccessible behind firewalls and written in ways that only an academic could love. At the same time, HR leaders are flooded with research studies conducted by vendors that are more marketing than science. Vendors do not fund research merely to help HR leaders understand the world as it is. They fund research to get HR leaders to invest in solutions and services to create a world better aligned with the vendor's interests. Have you ever seen an HR tech vendor research study that encourages companies to stick with existing tools and practices and not invest in some new solution or method? The conversation reminded me of the reason why my second book was called "Commonsense Talent Management". When it comes to talent management, much like living a healthy lifestyle, the challenge is not about knowing what it is we should be doing. It is about doing it consistently over time.
