Perspective: Lost in the Numbers: Why understanding key business KPIs is essential especially in times of crisis. Question: Where does a company truly profit, and how should resources be allocated to ensure effective investment and divestment? Obeservation: Many organizations, despite having access to vast amounts of data, struggle to identify the actual sources of their value creation. This uncertainty stems from a variety of interconnected issues. Often, strategic planning is driven more by intuition than by data-driven insights. Legacy systems and processes can obscure the value creation and drainage, making it difficult to trace the flow of impact. Moreover, a lack of centralized oversight means that no single individual or team has a complete understanding of the company's financial data. Compounding these problems are data quality issues. Incomplete or inaccurate data can undermine the reliability of financial reports. Additionally, many organizations tend to focus on historical performance, analyzing past results rather than proactively forecasting future trends. This rearview mirror approach can hinder their ability to identify emerging opportunities and risks. Consequently, businesses find themselves navigating through a fog of uncertainty, unable to confidently answer the fundamental question of where their profits truly originate. Root Causes: 1️⃣ Systemic complexity: The combination of IT systems, data analytics tools, management processes, and sales strategies creates a labyrinthine environment that obscures financial insights. 2️⃣ Historical success: A track record of positive performance can foster complacency, masking underlying weaknesses. 3️⃣ Resource constraints: The lack of dedicated resources and expertise for financial analysis and reporting is a common bottleneck. As AI technologies continue to evolve at an unprecedented pace, organizations worldwide are struggling with the profound implications for their workforce. While AI offers immense potential to automate routine tasks and drive innovation, it also raises concerns about job displacement and the need for significant workforce transformation. Observations: The escalating integration of AI into business processes is poised to automate a wide array of tasks, particularly those associated with standardized roles. Activities such as translation, content creation, and contract drafting are increasingly being handled by AI systems. This development has sparked considerable anxiety among knowledge workers, who fear job displacement and uncertainty about their future roles in organizations heavily invested in AI. Concurrently, the persistent gap between the supply of skilled workers and the demand for their expertise is further exacerbated by the increasing demand for specialized skills necessitated by AI adoption. Root Causes: 1️⃣ Shifting focus of automation: While automation has historically targeted blue-collar jobs, AI is increasingly encroaching on white-collar work. 2️⃣ Uncertainty and rapid change: The rapid pace of AI development has created a high degree of uncertainty within organizations, making it difficult to predict future skill and talent requirements. 3️⃣ Skills mismatch: A fundamental disconnect exists between the skills required for the jobs of the future and the skills possessed by the current workforce. Conves People Trends Monitor 2024 🚀 “People Power: A skilled workforce is a key for realizing positive change” At Conves, our focus lies on enabling organizations to thrive by helping them realize their strategic goals. Part of our mission is to understand the underlying dynamics to serve our clients better. For this reason, we established the Conves People Trends Monitor focusing on the element of “Engaged & Enabled People”. In our research, we surveyed leaders from HR functions as well as leaders from operational line departments. Survey participants covered various industries from insurance to manufacturing as well as transportation & logistics; company sizes ranged from 200 to 15.000 employees, all based in Germany. The analysis of the responses brought five major findings to the surface: 1️⃣ Having engaged and enabled people on board is crucial, yet remains a big challenge: More than 90% of participants identified their employees as essential for realizing their strategic goals. However, also almost 90% of them stated that they are not fully satisfied with their recruiting and people development. 2️⃣ Attracting talent is especially challenging for companies headquartered in rural areas: Participants from organizations based outside of urban areas are two times more likely to face challenges in attracting talent. Most of them belong to the category of mid-corps, while start-ups and corporates in the large cities have less issues with recruiting. 3️⃣ While people development efforts are common, few are tailored to specific skill needs: All participants are somewhat providing up- and reskilling offerings to their employees. More than 75% do not consider them fully effective, however. The main reason for this is a budget-related one-size-fits-all approach rather than a program linked to individual skills. 4️⃣ Smaller companies are faster in adopting AI technologies than large corporates: The majority of participants is experimenting at least to some degree with AI-based technology. Smaller and hence likely younger companies appear to be more effective in their adaptation to reduce human workload. 5️⃣ Players with strong recruiting, skilling and leverage of technology are more optimistic: When asked about their expectations towards the future, those participants more satisfied with their people-related performance were also notably more optimistic. This suggests that indeed, engaged and enabled people are a major success factor for realizing strategies. Those findings should encourage HR executives and functional leaders alike to keep investing in their workforce. Also with technological advancement the “human factor” will prevail to make a major difference in driving positive change. We are encouraged by these results of our first research project and will expand our efforts in the future.
