After attending #VDS and discussing challenges with startup founders around team-building, it’s clear many struggle with knowing when to bring on a Head of Talent or CHRO—and understanding why. Based on my work with startups and scaleups, I decided to create a brief guide to finding the right HR support for each stage of growth: 1. 𝙁𝙤𝙪𝙣𝙙𝙚𝙧-𝙇𝙚𝙙 𝙋𝙚𝙤𝙥𝙡𝙚 𝙊𝙥𝙚𝙧𝙖𝙩𝙞𝙤𝙣𝙨 (1-10 𝙀𝙢𝙥𝙡𝙤𝙮𝙚𝙚𝙨) Role: Founder-led Needs: Set culture, make first hires, basic HR compliance At this stage, founders are the main drivers of culture, team values, and initial hiring. Fractional HR can support basic policies, onboarding, and early compliance, so you don’t need a full-time HR head yet and pay ful-time salary. 2. 𝙁𝙧𝙖𝙘𝙩𝙞𝙤𝙣𝙖𝙡 𝙃𝙍 𝘾𝙤𝙤𝙧𝙙𝙞𝙣𝙖𝙩𝙤𝙧 (10-25 𝙀𝙢𝙥𝙡𝙤𝙮𝙚𝙚𝙨) Role: Fractional support Needs: Handle onboarding, HR admin, ensure compliance When your team hits 10-25 employees, compliance and onboarding needs increase. A fractional HR coordinator can manage essential processes, keeping your team engaged and well-supported without the cost of a full-time hire. 3. 𝙁𝙧𝙖𝙘𝙩𝙞𝙤𝙣𝙖𝙡 𝙋𝙚𝙤𝙥𝙡𝙚 𝙊𝙥𝙚𝙧𝙖𝙩𝙞𝙤𝙣𝙨 𝙈𝙖𝙣𝙖𝙜𝙚𝙧 (25-50 𝙀𝙢𝙥𝙡𝙤𝙮𝙚𝙚𝙨) Role: Fractional People Ops Manager Needs: Reinforce culture, build performance feedback, start L&D Around 25-50 employees, rapid hiring can cause culture drift. A fractional People Operations Manager can support performance processes, establish learning and development, and reinforce the employee experience as the team grows. 4. 𝙁𝙧𝙖𝙘𝙩𝙞𝙤𝙣𝙖𝙡 𝙃𝙚𝙖𝙙 𝙤𝙛 𝙋𝙚𝙤𝙥𝙡𝙚 (50-100 𝙀𝙢𝙥𝙡𝙤𝙮𝙚𝙚𝙨) Role: Fractional Head of People Needs: Manage talent, engage employees, support leadership With 50-100 employees, growth requires strategic HR input. A fractional Head of People can drive talent management, develop engagement programs, and work with leadership to align people strategies with business goals, creating a scalable foundation for productivity. 5. 𝙁𝙪𝙡𝙡-𝙏𝙞𝙢𝙚 𝘾𝙃𝙍𝙊 (100+ 𝙀𝙢𝙥𝙡𝙤𝙮𝙚𝙚𝙨) Role: Full-time CHRO or Head of People Needs: Set long-term people strategy, optimise HR functions Once the team surpasses 100 employees, a full-time CHRO can guide long-term strategy, structure, and retention efforts, ensuring scalable HR support for continued growth.
