Seek team buy-in by including them to establish a realistic timeline for the roadmap. Incorporate these steps into the daily routine. Apply the Eisenhower 'Important vs Urgent' Matrix to eliminate limited value activities and create capacity in the team. Review roadmap priorities and progress regularly to ensure relevance. Recognise and reward milestones often to encourage team on their progress of the roadmap.

I haven’t seen any team who enjoys short term gains only and doesn’t want to work on long term projects. It is the duty of product manger and engineering manager to divide the time and tasks in a way that the focus is on tactical and strategic work, both. Also the long term goal has to be well thought of and articulated properly so that the team believes in it and hence is passionate about it.

To shift my team’s focus from daily tasks to long-term goals, I’d start by connecting the big picture to their daily work. I’d show how today’s efforts contribute to tomorrow’s success, making them feel part of something bigger. For example, if they’re handling customer inquiries, I’d highlight how this builds customer loyalty, which supports future growth. I’d also make long-term goals tangible, breaking them into smaller, manageable milestones. By celebrating small wins and showing progress, the team would see that long-term goals are achievable and worth prioritizing, keeping motivation high and work aligned with the bigger vision.

In all organizations, there should be two co-existing management cycles: daily short-term management and strategic medium- and long-term management. From my own experience, results improve exponentially when management models and management by objectives, incentives, variables, etc., set goals and objectives not only based on the annual budget and fiscal year results but also on the objectives and the progress of strategic initiatives. This ensures that the "focus" is on both, preventing strategic initiatives from failing by giving them the necessary importance and corresponding monitoring, thus avoiding the risk posed by the urgency of day-to-day operations.

Help the team link their personal goals (growth plans) to the organisations long term goals. This creates motivation and ownership leading to a win win situation. However, understanding the reasons for them prioritising short term / day to day goals might also provide insights that might’ve been overlooked.
