Muchas veces el líder da mayor importancia a corregir el rumbo, quizás incluso de buena forma y no exponiendo al resto, pero da por hecho que el equipo entenderá que si no se les “corrige” entienden que lo están haciendo bien. No es suficiente, parte importante de sentirse contento en un trabajo es sentirse valorado, eso más allá del sueldo y de tener un ambiente grato. I find that autonomy and innovation are best when the Data Scientists fully understand the 'Why'. Data Scientists are scientists at heart, most time, and giving them the business context or additional perspective on why we're pursuing a certain algorithm or goal often helps them direct their natural creativity and inquisitive nature in the right direction.

I found that encouraging my data scientists to take time out at least once per week to talk about what they're working on encouraged them to help each other solve sticky problems; debate on toolsets, languages (Python vs R seemed to be a hot area!); and ultimately share a broader perspective on what the team was trying to achieve overall. This also led to things like career opportunities since interest in various projects ultimately brought fresh talent in from other parts of my organization.

This is a key point. Not only because all the team members will feel more comfortsble and empowered, but it due to that truthly the best decisions arise from the different points of view, experience and knowledge. The leader does not own the best decisions and has to be mature enough to hear and open space to share opinions! From seniors to juniors, everybody can contribute to the team decisions!

This is critical. There are many decisions that the team ultimately owns. Coming back to my earlier comment: we had to think about which language we'd use since there were limitations with deployment capabilities or long-term support. The team was empowered to debate, decide, and ultimately build the plan for both development and implementation. Other key decisions were make vs buy...we evaluated 3rd party software that did model scoring and comparisons, but I had a very skilled data scientist who confidently built his own in house and it saved the team time in trying to implement something new, not to mention money, while giving us autonomy to customize it.

As Stephen Covey outlines in his best-selling book 7 Habits of Highly Effectively People, we should empower our team members to be involved in decision-making and let them feel they make the decision. This will significantly increase the sense of ownership and drive them to try their best to make it happen. We might have our own opinion on the decision. Instead of forcing them to accept our opinions, we should phrase them as questions that let them challenge their own opinion intellectually. We hope to come up with a consensus decision that survives the rigorous scrutinized process. Note that don't sweat too much for small or reversible decisions.

It is often the case a DS team provides good data to inform decision-making but fails to consider that there are wider issues in how the organisation makes decisions. Help support an assessment of the organisation's ability to make decisions.

In order to make team members engaged, they need to feel the project needs their brains and not just their hands. Even if you have a clear idea of how the project should be implemented, let them think about it from scratch, without biasing them. After they have a proposal, you can discuss the solution and make adjustments, and always listen before making corrections (it may seem obvious, but if their opinion is easily discarded, the effect will be the opposite and they’ll grow less involved). After discussing the proposal, they’ll feel their opinions as useful and that project will feel more of their responsibility.

This is a must for any org and any team. Managers who hire a team, or fill a key gap on their team and sit back feeling like they're all good for a few more years are missing out. Career movement and development are constant realities. I was lucky to have leaders who knew that if something came up and it was something I just had to do, they'd find a way to help. Talent can't jump from job to job every 12 months, however making sure extracurricular activities and opportunities to participate in professional groups and communities of practice are also great ways to focus people on their talents and personal career journeys.

It can feel like there is a clash or contradiction between providing collaboration and ownership opportunities so its really important to: - Be open and intentional about needing both and the value of displaying both skills - Fitting these to the level of seniority and operating capability of the individual. I've seen Data Scientists increase in formal level without having any expansion in either of these, no more complex ownership of their own projects or broader oversight of others, and it is such a missed opportunity. Building both dimensions into career paths and project planning so everyone knows what is expected of them and how they can stretch their influence is key.

Product ownership should be a team activity rather than an individual one, this avoids having a single point of failure and also adds layers of quality control.
