What are the best ways to manage a team during plant start-up?

While setting clear expectations with the key people, I find it helpful to inquire of their needs (training, materials, equipment, etc.) which they feel are needed to complete their tasks successfully while also emphasizing on a team approach to the operation and timeliness of all deliverables and why they are important to the team and organization.

After being involved with several startups, I could not agree with you more on training. In my training experience it helps to identify the core knowledge, skills and abilities required to perform a task and ensure they have these…if not get them up to speed before training them on the particular task. Failure to do so often leads to employee negativity, failure, lack of faith in themselves and more.

In my perspective it is best to conduct plant induction training to familiarize everyone by name and the proceed on to what is expected by the management from them, the reason for why they have been hired and so on. All that is expected can be introduced at the training venue such as: Safety procedures Roles and responsibilities Benefits Area Performance indicators and more. Can be presented and introduced before commencing or starting up the plant. In addition to training it is crucial to conduct training coz some people might be their first time experience being on site, some might be locally hired without skills so it is best to conduct training before starting up a Process plant.

Not only does it make your team more competent and able to add value to the company, but also the prospect of professional development lights a fire of enthusiasm in your frontline. It enables them to come forward with smart questions and innovative solutions. And, let’s not forget the business benefit of having a learning culture around you. Setting up this kind of culture from the start leads to a quicker ramp-up and lasting results.

In my experience, supervision ensures that work is done safely, efficiently, and in compliance with schedules and budgets. The plant manager should establish clear targets and periodically review the team's success. This will assist in identifying and correcting any problems as they emerge. I’ve found it helpful to discuss and establish written and agreed upon conflict resolutions and what to do if there is a problem getting a task timely completed. Everyone signs the document to show advance buy in. After this meeting provide a copy to the team and ensure this document is brought out whenever needed and at all follow up team meetings.

With my team I would make notes in my managers notebook in areas for my team members. Once a quarter I would hold a team meeting with catering food from a place where members like. We would review the past quarter together and enjoy verbal recognition, food and small team fun activities to help morale. Annually I would provide deserving verbal and physical recognition at a full team holiday gathering with family/significant others in attendance.

Reject negative responses. These are the reactions such as frowns or pouts. They're also the physical evidence such as bad letter grades or nasty comments left online. There is always room for improvement and most people are constantly aware of this. However, there is no room for berating or criticizing with mean intent; you may feel temporarily clever but barbs leave lasting marks, with no benefit. Think with a helping spirit rather than an attacking one. Be very wary of your own inner emotions if all you feel like doing is dressing down someone else. As the source of your irritation is inner unhappiness. Deal with that directly rather than discouraging someone else.
