How can you develop a career pathing program for your team?

In my experience to strategically develop a career pathing program, a career architecture is the first priority. We need to have career conversations, analyse skills gaps through assessment, performance management. Also, make use of the 9 box talent grid. Eventually career development plan can be prepared with the consensus of the individual, talent partner and people manager. Encourage peer coaching, peer mentoring, shadowing and conventional training and skills gain. Have ongoing skill gap analysis and the readiness level to a move in the career path.

Get into coaching or mentoring stage with them and identify what they want and where they want to be Let them do the homework first of where they want to be then only provide them with a plan This helps to assess their personal hunger towards this plan

Third, I would work with team members’ plans to help them acquire the skills and experiences they’ll need, which may include training, projects, mentoring, and networking, particularly if the employee wants to change their function. Fourth, provide feedback and adjust the plan as needed. Finally, it’s important to be realistic with your team about how long it may take for them to progress and that acquiring the skills and experience doesn’t mean they will be promoted if the role isn’t open.

But if their ideal role doesn't exist, you can still be a good manager and support a culture of learning and mentorship by finding resources for those who may want a different path.

From my experience, the role of the manager is to support the development of his team members, so you need to be aware of the organization's competnecy framework and career progression pathways and share this information with your team. Once you assess the individual strengths of the team members, a structured developmental plan (EDP) is put in place that can include training activities, job shadowing, delegation, assignments, or even job rotation. This plan is agreed upon and the employee should be the one to seek the fulfillment of this plan and your role as a manager is to support him with the available resources and network with people who can help you team members to learn the new skills matching with their career aspiration
