When you check in or have a one-on-one with your team, the person may not tell you what is upsetting them or why they are being so competitive. Particularly in groups where transparency and honesty are discouraged. That must be taken care of first. Re-iterate that we are all working towards a common goal and celebrate team achievements. Encouraging one another to highlight and acknowledge peers is one of the strategies that would be helpful. Saying simple things like "Thank you", "Couldn't have done without you".Hearing positive feedback from each other is effective when team members are competing.

When you have a team where there’s intense competition among members, the problem is most likely coming from the team leader and the reward or value system that exists. If members are made to feel their individual contributions matter more, they will be competitive. If however the leader makes them feel that working together as a team is critical, they will be collaborative. First thing the leader needs to do is a self evaluation to find out what signal he is sending to the team that encourages the toxicity and modify his behavior appropriately. After this is done, he can begin to build a more cohesive team.

Primarily if a person feels competitive in order to impress their superior. This scenario was there even before workspace environment, in school some students compete each other to get the attention of their teacher or parents. If a superior give attention to only one of the team member the situation repeats. Therefore in my opinion the first thing to be done is to treat everyone equally, distribute tasks on their personal interest. Sometimes take out the team for a tea break.
